Making a Successful First Recruitment Interview

A first conversation to :

  1. Assessing the overall suitability of the candidate’s profile,
  2. Gauging the candidate’s interest,
  3. Confirming key information,
  4. Making the candidate eager to move forward.
  5. Engaging the candidate and motivate him/her to continue talking with CBTW.

Ultimate goal: 📌 Decide whether the candidate will proceed to the next step.

How to attract people ?

In recruitment, attracting people doesn’t simply mean finding candidates. It means giving them a reason to come to us.

Candidates no longer respond only to job ads. They choose companies that:

Communicate clearly

Embody their values

Offer a meaningful experience

Appear professional and consistent

Your presence, your content, and your pitch all influence how people perceive CBTW.

Qualify a tech profile

APPROACH : the way you make contact : It should be short, direct, and candidate-oriented. HOOK : the catch that will arouse interest. → It answers the question: “Why should I respond to you?” SECURE : reassuring the candidate: transparency, schedule, confidentiality, clear context. → This reduces barriers and encourages a response.

ROLE : identify current tasks, responsibilities, seniority. SOLVED ISSUES : explore what the person has already accomplished: problems solved, results obtained. → It is a very good indicator of actual performance. TECHNOLOGIES : map technical skills, tools, environments used.

Here, you analyze the relevance of the profile in relation to the need. WHAT: what exactly does the person do? → A way to check the consistency and mastery of the role. WHY: why these choices? → The motivations provide a much richer insight. HOW: how they work: method/process? In a team or independently? → We assess adaptability and working method.

Once the profile is validated: time to highlight the opportunity. PITCH: concise and personalized presentation of the project. FAB (Features, Advantages, Benefits) Simple and effective sales method: Features → characteristics of the position Advantages → What makes this position special Benefits → What the candidate gains from it CLOSE: obtain agreement to continue the process. → It is a soft “closing”: validation of interest, availability, next steps.

Questioning Techniques (Levels 1–2–3)

Level 3Motivational Questions (WHY)

Objective: To uncover underlying motivations

Level 2Behavioral Questions (HOW)

Examples:

  • “Why do you want to move toward this type of project?”

Level 1Factual questions (WHAT)

Objective: To understand your decision-making process

Examples:

  • “How do you prioritize your tasks when you’re asked to handle multiple issues at once?”
  • “How do you handle a technical conflict?”

Objective: To gather information

Examples:

  • “How much experience do you have with…?”
  • “What are the main responsibilities of your current role?”

Recruiting is selling

The dual sale: the position and the candidate

In the recruitment industry, every interaction is driven by a business-oriented approach. The recruiter is essentially making a two-part sale:

Sell the position to the candidate:

convince him that this opportunity will allow him to learn, excel, and thrive.

Sell the candidate to the manager:

demonstrate to them that this talent is the best solution to their business needs.

Understanding this dual aspect strengthens our advisory role, allows for a more accurate assessment of their needs, and streamlines the decision-making process.

Selling Framework

Is based on four pillars:

Pillar 2Connect

Pillar 1Understand

Pillar 3Convince

Pillar 4Conclusion

Build trust with the candidate and the manager through an authentic, solution-oriented conversation.

Accurately identify the business need, the team context, priorities, urgency, and constraints.

Use data, USPs, job objectives, and the candidate’s motivations to demonstrate the relevance of the match.

Learn how to handle objections, secure commitment, and facilitate the final decision.

Identifying USPs (Unique Selling Points)

USPs are the candidate's unique selling points, the qualities that make them stand out for a particular position.

1️⃣ Technical skills that set you apart

2️⃣ Rare or particularly relevant soft skills

(stack, certifications, rare experience)

(collaboration, problem-solving, communication)

3️⃣ Valuable experience in the following areas

4️⃣ Motivation & cultural fit

(scale-up, cloud migration, refactoring, rapid growth, managing uncertainty)

(alignment with values, team style, pace)

Depending on the type of recruitment, your speech must be adapted to motivate the candidate to join the company

💬 What is a technical validation? A technical validation is a structured exchange between the candidate and a CBTW expert who also takes an additional role of Technical Validator. 👉 This consultant brings hands-on expertise and field experience linked to his/her Service Line to assess candidate's technical ability beyond a standard interview.

Objective

Technical validation isn’t an extra step: it’s the one that turns a good candidate on paper into a secure and high-performing hire.

🎯 1. Ensuring the quality of recruited profiles Technical validation helps confirm the candidate's technical legitimacy beyond the CV and the HR interview. It relies on an expert who can assess :

  • the actual level of mastery (technologies, seniority)
  • the ability to solve real problems
  • the consistency between experience and skills

🧠 2. Bringing expert and operational insightsThe technical validator checks the candidate's ability to perform on the job. He particularly evaluates:

  • the ability to challenge and step back
  • the overall vision and teaching skills
  • fit with the group's technical standards

🌟 4. Ensuring a quality candidate experience The validator is a company ambassador during the process.

🤝 3. Securing the hiring decision Make a more reliable decision, aligned with the business and shared.

🧩 How do we identify Technical Validators at CBTW? Technical Validators are selected based on:

  • Strong technical expertise
  • Proven credibility in projects (client feedback, experience)
  • Ability to challenge and take a step back
  • Communication and pedagogy skills
  • Motivation to contribute to recruitment
👉 Their role is validated through a cross-functional alignment (Tech, C&E, Sales) to ensure consistency and quality.

🔍 What does the exchange look like?

  • Discussion on technical background and experience
  • Exploration of real-case scenarios / problem-solving
  • Deep dive into technologies, projects, and methodologies
  • Evaluation of communication and reasoning skills
👉 The goal is to understand how the candidate thinks, analyzes and performs in real conditions.
